Vicky Cohen leads the Talent Team supporting 130 staff via a small team covering recruitment, HR and L&D. The team runs a regular employee engagement survey to gather anonymous insights into how the staff feel about the business.
As a result of a continuous programme of investing in the staff and a fantastic stylish office in central Brighton the business benefits from very strong year on year growth and is an employer of choice in Brighton. Attracting not only the best and brightest the two-university town has to offer but also reclaiming some of the brain-drain talent that was commuting to London.
Having attracted the right talent, the next challenge is then to develop and retain these high-performers.
A tool to help managers coach their teams
The Talent Team is always looking at how to develop further. As part of a new initiative focusing on leadership and management Pure360 needed a tool to support the coaching and training program organised for the managers.
Pure360 already had a quarterly PDP and performance rating process in place which addressed delivery against agreed targets, training needs and career development.
The goal for this project was to help managers improve the focus, quality and outcomes of their existing 1-2-1s and coaching conversations by giving them additional information and support. This, combined with their new skills, would build on an already successful management team and further improve the experience for both staff and managers.
Following a small scale pilot WeThrive was implemented across the entire business.
A key factor in the success of the project was a very thorough briefing and training session for the 30 managers to help them understand how to get the best from the platform. (You can see a similar slide deck on Coaching for performance on Slideshare).
Once the survey was completed the managers had instant access to their individual team results and analysis – a week or so before the actual PDP meetings. This gave them time to review the information, consider the areas to focus on and spot trends within their teams.
The ‘Email actions to me’ feature which sends individual employee results and guidance direct to their manager’s inbox was particularly useful for the managers, allowing them to get everything they needed for their PDP meetings.
Managers found that using the individual charts as part of the meeting was particularly helpful. By comparing individuals with the team average it made starting conversations around areas of focus was much easier than before. Employees appreciated the transparency across the team while feeling assured that their information was being treated in confidence.
Combined with the guidance notes the impacts of the conversations were more meaningful and resulted in greater trust between manager and employee.
